Fostering Growth: How Talent Management Builds Psychological Capital of Talented Employees?

ABSTRACT:

Purpose – Talent management (TM) is crucial for creating strategic success in organization because of its impact on individual and organizational outcomes. Although considerable research has been conducted on managing talents, we still know very little about the effect of TM on the psychological resources of talented employees and the process through which it can foster employees’ psychological capital (PsyCap). Therefore, the purpose of our study is to examine the impact of TM practices on the PsyCap of talent pool members. The study also investigates the role of talent-perception incongruence and perceived organizational support (POS) as psychological processes that are involved in shaping the employees’ reactions to TM.
Method – The authors surveyed 730 talent pool members from 33 large companies operating in Poland, each of which has its own well-developed TM program. At least 22 correctly and completely completed questionnaires were obtained in each of the examined organization. Structural equation modelling was performed to test the proposed hypotheses.
Findings – The study show that TM practices perceived by employees in talent pools have a positive and significant impact on their PsyCap. It was also found that talent-perception incongruence and POS mediate the effect of perceived TM practices on PsyCap.
Conclusions – The perception of TM practices strengthen the psychological resources of talented employees. Practices such as career planning, coaching, and mentoring can enhance talent pool members’ hope by providing a clear vision of future opportunities. Furthermore, employees who are encouraged to take on new challenges become more confident and better prepared to face difficulties. Regular appraisals foster optimism among talent pool members, enabling them to recognize their progress. This, in turn, helps them believe in their ability to take on ambitious tasks. Recognition for achievements reinforces talented employees’ sense of competence, making them feel capable of meeting professional demands.
