Matching between Organization Career Development & Individual Career Development for Job Satisfaction

ABSTRACT:

Aim: Human resource development is a central pillar in strategic development in the United Arab Emirates, however, there is a growing concern on the attainment of full workforce participation comprising of the country’s citizens.  This study aims to investigate the relationship between  Career Development Planning (ICDP) and the areas of job satisfaction, Organisational Career Development Planning (OCDP), intention to leave and the demographic characteristics. With a case study approach on National Rehabilitation Centre (NRC) and focus on career development, the study works to establish a framework to address individual and organisational development issues, leading to improved job outcomes and country’s competitiveness. Method: Applying a positivist philosophy coupled with a mixed design (quantitative and qualitative), the study executed a survey questionnaire supported with in-depth interviews. Quantitative data was collected from 111 NRC employees through a Job Satisfaction Survey, and analysed through a statistical package. The key survey outcomes were verified through 11 in-depth interviews with NRC employees and senior management using content analysis. Findings: Survey results indicate a significant positive relationship between OCDP and ICDP, and between OCDP and job satisfaction. ICDP was significantly correlated with an intention to leave, along with correlation with demographics (age, work experience, work section and nationality). However, no significant correlation was identified between ICDP and job satisfaction. Interview results revealed mismatch of employer-employee role expectations internally, while emergent job opportunities affected ICDP-OCDP alignment with employee satisfaction. Conclusion: A strategic control of internal human resource policies and practices can plan a key role in the re-alignment of ICDP and OCDP, leading to improved employee satisfaction. It is recommended to focus on employee-job fit, transparent job descriptions and job evaluations, collaborative goal/expectation setting, behavioural training and employee counselling as part of human resource procedures map to strengthen NRC’s career development plans.
