A Study on the Relationship Between Work Stress, Job Burnout and Turnover Intention Among Nursing Staff

ABSTRACT:

Nursing staff have an important role and status in medical care. However, the high turnover rate of nursing staff in recent years is actually an important problem facing Taiwan’s medical environment and clinical nursing. How to retain nursing staff has become a problem that every medical unit must solve. If the reasons why nursing staff want to leave can be known, and adjustments and changes can be made to the working environment or hospital systems, the turnover rate can be reduced. Research purpose: The main purpose of this study is to explore the relationship between nursing staff turnover intention, work stress and job burnout. Research method: This study uses structural equation model analysis and SAS 9.4 software to explore the relationship between nursing staff’s turnover intention, work stress and job burnout and verify the model. The research subjects were nursing staff in medical institutions in northern Taiwan. Questionnaires were distributed through convenience sampling, and a total of 355 valid questionnaires were collected. Research results: This study found that the turnover intention of nurses will be positively affected by work stress (estimated value = 0.221, p value = 0.013) and job burnout (estimated value = 0.547, p value < 0.001). Work stress has a positive impact on work burnout has a positive effect (estimate=0.781, p-value<0.001). In terms of gender, except for the impact of work stress on job burnout, there are no significant differences between men and women in other aspects. The impact of work stress on job burnout is higher for men than for women. Based on the results of this study, it is recommended that hospital managers can assist nursing staff who experience high levels of work stress to handle and manage stress, which can reduce the turnover rate of nursing staff.
