Building Psychological Capital with Appreciation, Gratitude, and Coaching-based leadership towards greater Organisational thriving

ABSTRACT:

The research explores the relationships between both individual and collective Psychological Capital (iPsyCap and cPsyCap, respectively) and their components – self-efficacy, hope, resilience, and optimism – with organisational factors such as organisational thriving, leader’s and colleagues’ appreciation, work gratitude, and coaching-based leadership. The correlational statistical analysis of empirical evidence examines how these elements contribute to individual and collective PsyCap and, consequently, to organisational thriving. The study hypothesised that coaching-based leadership principles correlate positively with PsyCap at both individual and collective levels, as well as with organisational thriving. Similarly, it posits that greater gratitude and appreciation from leaders and colleagues would be associated with enhanced PsyCap and organisational thriving. The data was collected from 371 individuals across 20 organisations, Spearman’s Rank correlation analysis showed varied significant positive relationships among these variables. Key findings include the positive relationships between Coaching-based leadership and higher organisational thriving and collective PsyCap, the impact of leader and colleague appreciation on collective PsyCap and organisational thriving, and the positive correlation between work gratitude and individual and collective PsyCap and organisational thriving, and weaker-than-expected significant links between individual PsyCap and other elements. These outcomes suggest management could consider cultivating an appreciative culture and integrating coaching-based leadership principles to boost psychological resources and promote organisational thriving. This research contributes to the Positive Organisational Scholarship and Positive Organisational Behaviour studies by providing empirical evidence on the beneficial effects of positive organisational practices on PsyCap and organisational thriving.
