The Influence of Flexibility-I-Deals on Employees’Fairness Perceptions: A Systematic Literature Review

ABSTRACT:
Flexibility i-deals are gaining importance as more companies offer remote work and flexible working time options. These individualized agreements between employees and organizations can raise concerns about organizational justice, as they are often granted selectively. This review systematically examines the effects of flexibility i-deals on employees’ perceptions of fairness at the individual, team, and organizational levels. Additionally, it explores their impact on career development and provides a general overview of the research field. Following the PRISMA guidelines for systematic literature reviews, a search was conducted in the Scopus database without time limitations, identifying 88 relevant full-text articles from management, economics, and psychology by May 2024. The total sample size of the reviewed studies comprises 65,275 individuals from 13 countries. Among these, 23 studies specifically analyze employees’ justice perceptions. Research on ex-ante flexibility i-deals remains limited, making up only 12% of the examined articles. Moreover, the team level is underexplored, with only one study explicitly focusing on team dynamics. However, 19 studies investigate colleagues’ perceptions of individuals with flexibility i-deals, emphasizing the diverse perspectives in existing research. This study makes an original contribution to management research by conducting a systematic investigation of the relationship between i-deals, perceptions of fairness, and employee career development. This area is underrepresented in current research literature. The study’s findings are highly relevant in the context of IMECONF 2025, as they shed light on innovative management strategies for a globalized and digitized work environment, thus providing valuable impetus for the discussion on future-oriented organizational strategies.
