Key Factors Influencing Employee Retention in an Afghan Construction Company

ABSTRACT:
Employee retention is a critical challenge in the construction industry, particularly in post-conflict contexts such as Afghanistan. This study investigates the factors influencing employee retention at (XYZ) Construction Company. Twelve employees participated in semi-structured, face-to-face interviews conducted over a three-week period, with interview locations kept confidential due to security considerations. A mixed-method approach was applied: quantitative analysis for demographic data and thematic content analysis for open-ended responses. Findings indicate that career development opportunities, a supportive work environment, fair rewards, and supervisor support significantly affect employee retention. The study offers practical recommendations to enhance retention, including structured career development programs, a positive organizational climate, equitable reward systems, and strengthened supervisory support. These insights contribute both to the theory and practice of human resource management in challenging and high-risk environments.
